Fang welches in the vicinity of Manchester by the Sea, outside of Boston, when he received a missive from a student urging him to visit the nearby shore. Because you are doing acoustics, you must go to the singing beach, where the sand makes sounds, it said. Fang and his group obeyed, and played. They slid their feet on the sand, jumped on the sand, rubbed the sand. And indeed, it sang (or squeaked, or barked). Some students recorded the granular output. Nicholas Boechler (now a professor of mec hanical engineering at the University of Washington) said, Hey, maybe this is a problem that happens across different sand scales, explains Fang. Trapping Sound Waves Post-holiday, the group threw themselves into solving that problem. We started to make a serious investigation into how to slow sound waves, how to trap a sound wave. They found that silicon grains of sand, a micron in diameter, would sing, to the tune of 200 megahertz. They covered a substrate with a single layer of tiny silicon spheres. When they excited the substrate with lasers, the resultant surface acoustic waves were slowed and controlled by the sand, by a factor of four to six. In essence, the coating proved itself as a profil oscillator. At the scale Fang and his lab are working at, the glue that binds stratum and substrate has a much larger effect than it does at larger scales. We need something that is adhesive but also elastic, says Fang. Thats not very easy. Fang managed to tie the two with Van der Waals forces. Its strong enough to provide a resonance frequency when the sound is traveling between the sphere and the substrate. That frequency is two orders of magnitude higher than that found in oscillators in current electronics. The frequency of the standing waves of those oscillators is determined by their size. To make the components any smaller, the sound has to be slowed. The sands ability to rein in sound waves means that the oscillators of the near future are likely to shrink to ten times their current size. Vibration at Nanoscale Long before Fangs frolic on the tuneful beach, researchers had theorized that such a sound-slowing layer of tiny particles was possible, even at the atomi c level. In the 90s it was just a mathematical curiosity, says Fang. They knew this could work, but they only had the theory. They couldnt prove it, couldnt do an experiment like we do now. The shift from theoretical curio to applicable invention is owed in large part to recent techniques that measure tiny vibrations with light. This was not available back in the 90s, says Fang. Now we can use X-rays to do that. We hope to see vibration at the nanoscale in the future. The only hurdles to putting the coating on chips ASAP are practical ones. When printing large swaths of such a coating, its hard to keep things uniform. The perfect mosaic breaks down and finger-like patterns tend to emerge. But Fang and his colleagues are currently developing better ways to stitch together large, perfect layers of sand. Savvy experienced workers over age 40 can leverage a secret weapon the gig economy. Unlike a traditional job search that generally involves face-to-face- or at least video-to-face- interviews that can put workers who look older at a disadvantage, securing work in the gig economy creates a mora level playing field.Freelancers can bid online for jobs on platforms like Upwork or win clients via email and website communications. Many gigs dont require a formal resume to apply, but rely more on a freelancers or entrepreneurs portfolio of previous projects. This type of vetting process gives more veteran workers a fairer shake- or even an experience advantage over more junior contractors- thats based on their professional background rather than their graduation date or look.Yet some 50- and 60-somethings may shy away from the gig economy, fearing its dependence on technology. Inevitably, in each group, some worked harder than others while others never showed up. As a result, it could be frustrating if youre one of the team members carrying most of the load. Its slightly different in the business world since each project has a project manager and this person can hand out real consequences if team members dont complete their tasks. Even if the project manager doesnt have disciplinary authority over his or her team, any poor performance by a member can get back to their boss and reflect negatively on their career. Its likely the project manager wont get to choose the team members for the project, and wont have the authority to remove a member due to poor performance. How do you manage a project when your team members dont report to you? Here are six tips about how to lead a project when the team members dont report to you. Clarify Your Limits With the Boss Before you even have your first team meeting, sit down with the person who assigned you to this project and talk about managements expectations. This is easiest, of course, if you and all of the team members report into the same person, but even if not, youll want to have this conversation. These are questions youll want to ask: Do you have the power to remove and replace people on the team if they arent working out?Does this project take priority over other projects? If not, then where does your project sit in the hierarchy. In other words, can you tell your team members they need to stop doing a different project to meet a deadline?If you have issues with team member performance, will the boss with disciplinary power back you up, or are you considered an equal with team members?If you havent done so already, ask what the goals are for the project and the expected timeframe to completion. If youve established your limits before the project begins, youll know just how far you can go and what you can ask of your team members. A boss who says, “this project is the top priority” but wont back you up on that, is the same as the boss saying, “this isnt the top priority.” However, getting buy-in from your boss as to whether the project is a top priority can help you sway members to work as hard as possible. And dont be afraid to be direct with your boss by mentioning that you want to know the level of importance of the project so you can communicate that message to the team. Youll want to communicate that everyone has the same goal, to get the project finished properly and on time. Also, you could follow up with your boss via email asking to confirm that the project is a top priority. Once you receive the emailed confirmation, you can forward the email to the team if necessary. Its important to remember that the team members may have other responsibilities in addition to the project. As a result, they might not consider your project a top priority for them at the onset, but thats not necessarily because they dont care or theyre looking to avoid working. Its quite likely that they simply have other tasks and responsibilities that they need to complete on a daily basis. This is especially true when working with colleagues from different departments. Speaking with your boss to clarify the importance of the project, the goals, and timeline, and communicating that information with the team early on can help make the process move smoother and be less stressful. Talk to Your Team Before Making Assignments When you have a cross-organizational team, its easy to make assignments. Jane from marketing will handle the marketing tasks. Karen from finance will handle the financials. But even when responsibilities are clear, talk with your team members first. You may find out that both Karen and Jane asked to be on this team to learn more about other areas of the company, so when you assign them to their areas of expertise, they can become frustrated. This conversation is critical to having a great team relationship. Though you are responsible for the ultimate project outcome, you wont achieve great results without team members who are on board. In short, empower your team members by asking for their input and their concerns. When the project is complete and a success, the entire team can feel pride knowing that each one of them played an active role in its success. Double Check With the Boss If, after talking to your team members, you determine that the only way to accomplish this task is to give assignments that one or more people will find unpleasant, talk to your boss before making the assignments. Why? You want to make sure that you have the backup you need and that you havent neglected an option that will make the assignments more fulfilling to the team members. Take at Least One Lousy Task Yourself Everyone may know that you were chosen to lead this team because of your track record of success, but its also important to roll your sleeves up and get into the mix of things. Taking on something difficult or unpleasant sends the message that youre a part of the team and that you care about your teammates. Assigning out the unpleasant tasks sends the message that you think you are better than your teammates. This doesnt mean that you have to do all of the lousy tasks. But make sure theyre fairly divided out amongst team members. What is unpleasant varies from team to team, but every project has something that no one wants to do. Often there are numerous tasks that everyone would like to avoid. Make sure they are divided fairly, and you take your share. Give Prompt Feedback Remember feedback is more than saying, great job or bad job its “that was a great job because...” and “that didnt turn out so well because...” Without the because phrases no one learns. And as long as youre looking to hand out feedback, make sure that youre accepting feedback from your team members. Again, youre empowering them to do a great job and remind them that their success is your success and that youre all in this together. By providing feedback and teaching them how to do a task, especially if you have more experience, youll be creating a positive working environment.   Keep Everyone Informed As the team leader, youll be reporting progress to your organizations managers and senior leaders. Make sure that you take the information from those meetings back to your team. Additionally, let your group know what youre going to say at these meetings. Also, give everyone credit, especially when praise is involved. Is the project going well because youre fabulous? Well, of course, but dont say that. Say that the project is going well because the team is fabulous. Everyone will know that youre part of the team. But what if the project is going horribly? Do you share the blame? Yes, but only privately. You go to team members individually and work to help change their direction or contribution. If that doesnt work, you go to your boss and address the issues. If you have the power to remove people from the team, now is the time to do so, but if you dont, you can talk with the person who does. But whatever you do, dont start gossiping or complaining about your team members. It will destroy their morale and make everything worse. Remember that a successfully led team project can boost your career, advance your professional reputation, and make your work visible in your organization. I say it's brilliant because he shines light on workplace issues that no one ever really talks about. Here are his key points: You go to work to get interrupted. With nonstop meetings and people wanting instant attention, today's modern workplace is all about interruptions instead of productivity. And the other thing about interruptions and calling peoples names, and ringing them on the phone and stuff: Its actually really an arrogant sort of move because youre saying that whatever I have to ask you is more important than what youre doing. Because Im going to stop you from doing what you are doing for me to ask you this question that probably doesnt matter anyway....And unless its a true emergency, where you really need an answer right now, then you just let them be and theyll get back to you in three hours. You end up working longer hours and doing most of your real work after work or on weekends. It's not that you have that much work to do, but all of the interruptions during your normal workday prevent you from doing it. Longer periods of uninterrupted time increases productivity. So, if Im busy...I dont have to check email, I dont have to check IM. I can put those things aside and do my work. And then when Im done with my work and I need a break, I can go check these things out....But if someones calling my name, or tapping on my shoulder, or knocking on my door, I cant ignore those things. I can quit a program, but I cant quit someone knocking on my door. This can be perceived as an exaggerated point of view, and it might not apply to your own workplace (and if it does, you probably can't do much to change it). But there's a lot more to his argument, including quite a bit of humor, so I urge you to watch the video if you have the time.

Printing Houses Printing Houses Printing Houses Open the flat box from Ikea, find the wordless instructions and the complimentary Allen wrench, and, unless you're one of those instruction-following-impaired laymen, your shelves, or crib, or whatever, will be up in no time. Now, thanks to two ingenious Danish architects, a CNC milling machine, and some clever software, you can build your own house the same way. One of the first steps in the design process is the rendering of the house in CAD. Image: Eentileen.dk The goal is that two people should be able to build the house, says Frederik Agdrup, who, with Nicholas Bjørnda, makes up the team that is Eentileen. There is nothing that is so heavy that two people could not lift it. You do need a ladder, you don't need cranes or heavy equipment. Working with Facit Homes out of London, Agdrup and Bjørnda have managed to design and build the first printable house. Printable that is, if using a three-axis CNC milling machine to cut plywood into the necessary shapes can be called printing. The 3-D design is then turned into a 2-D print on Eentileen's 500,000 krone CNC machine. Image: Eentileen.dk The system is not in any way limited to blocky, simplistic, or obviously modular designs, as a look at Villa Asserbo, their latest construction, makes clear. Agdrup says he can draw up all our wishes and desires in the CAD program Revit, then send off the design to Facit. They run it through their software, which turns the 3-D into 2-D (they call it the D-process). The resulting pages are sent back to Eentileen and they print them out, on plywood, with their recently purchased 500,000 krone CNC machine. Designing to Building The pair of architects put the Villa Asserbo home together themselves. We have backgrounds as architects, but we've always wanted to have our own hands on the building, not just design it on the computer, send it off to the builders, and lose control of the project, Agdrup says. Together, they assembled the 420 pieces of plywood by hand. The goal is to have two people build the house. Image: Eentileen.dk Each piece is one of four modular types: wall, floor, roof, and header (which connects wall to roof). Extra elements, such as windows or a cut-out for an electric box, are easily added. If we need to curve the piece even more than usually possible, we can carve slices into it so it can bend, says Agdrup. Once printed, the pieces come with Ikea-like step-by-step instructions and numbers for easy assembly. The result costs no more than a traditional home, and if such homes catch on, the price is likely to come down much more. Sustainable Construction In addition to its ease of assembly, potential affordability, and sleek design, the home is also the most sustainable house on the market, says Agdrup. The insulation is wood fiber. The plywood is all spruce form the Nordic Forrest. The material is printed as efficiently as possible to minimize waste. A three-layered window generates heat when the sun is out. Instead of resting on concrete, as most Danish homes do, Villa Asserbo sits atop screwpiles. The home can be assembled in the most remote location with minimal impact. Water, however, will come in and out of the home in the traditional fashion. We could easily take that to the next level by using recycled water, notes Agdrup. Future iterations might have solar cells. So where are all the printed houses? The hurdles are threefold, at least in Denmark. The building regulations are very concerned about damp inside the construction, says Agdrup. It's a challenge. And the conservative construction market wants to do things as they've always done them. And then there's the economy. None of these impediments seem insurmountable. Before long you may be leafing through an architect's catalog to pick a home. And the plywood villas will be printed out and popped up everywhere.
